I recorded a conversation for Village Global founders with the awesome Graham Duncan on evaluating talent and reference checking. Some takeaways: * The more experienced the candidate, the more reference checks matter. For candidates over age 35, I'd rather reference check

In investing this often takes the form of wanting to make $ vs wanting to be right (or to be seen to be right) - pragmatism overrides ego Core identity of “I am a moneymaker” vs “I am smart & therefore I make $” Subtle distinction but makes for a much better map of reality

I have been trying to catch the moment I move from relating to someone to “handling” them - I seem to switch when they act even a tiny bit crazy and I subconsciously assume they can’t handle my agenda. Been trying to find & explicitly state any agenda upfront. Breaks 4th wall.

Love this description of "predatory intensity" - the best hedge fund managers radiate that same aggressive humility frequency when they listen to someone critique their ideas "When you point out a problem to them, they not only listen, but listen with an almost predatory

I am at my healthiest when I manage to see life as both deeply serious and unserious simultaneously—like, this is all play money from God, and nevertheless God expects a good game

This is true a higher percentage of the time than I used to think: “People tell you everything you need to know in the first minute after you meet them.”

QC Fun Pilgrim People often talk about “privilege” as if it’s mostly about money. I suspect the highest sort of privilege is ‘focused attention from high-quality nervous systems who try to teach you their best moves’ And love, of course, but there’s more overlap than people realize

This is a great talent playbook by Citadel / Griffen - the brief window after a team is laid off or someone is fired and they no longer have a fiduciary duty to their former container often offers some alpha.

Graham Duncan was the single most helpful person to me and Fred in the early days of starting Paradigm. Highly recommend this listen, especially if the notes below resonate. Graham Duncan Fred Ehrsam

One of the best podcast conversations I've ever heard. Beyond the many zen koan-like insights, my biggest takeaway was more meta: listening to Graham Duncan , you realize just how deep mastery goes (esp in ultra-competitive fields like high finance). There are levels, levels,

This frame may apply to most hires. And then when you do come across the “general contractor who is going to quickly build huge buildings” in your chosen field, it’s wise to try to grab all their capacity for as long as you can, even if it feels like you’re paying above mkt.

I started asking potential hires one question: “What’s your perfect job?” If their answer aligned with a role we needed, I hired them. The difference was immediate. People were energized, efficient, and proud of their work.

This is amazing self talk, ever since reading it I've been trying to DJ this into heavy rotation on my kids' mental playlist: "Like almost everything in my life, iteration—one dumb step in front of the other, course-correcting as you go—is the only process I’m any good at." -

Love this, when I’m hiring for certain roles I sometimes say to someone else “he / she’s an animal” & see whether I can keep a straight face. If so it’s almost always a good sign. Same vein as my friend who waits for the flash of fear that the candidate is going to replace him
